Anthony Najem felt something was missing a few years back at the company he co-founded with Karl Meyer in 1987, and he was a little frustrated.

As Meyer Najem Corp. grew and started to change, the challenges involved in adapting along the way became more evident. Some employees weren?t real keen on adjusting to change. They were finding it hard to become more engaged just because of the demands on their workloads ? those demands and work-life balances became a key issue.

?As an owner and founder, you get the pulse about what?s happening in the company,? Najem says. ?What you find is that people tend to not want change. People become complacent. How do you override the feeling of, ?Oh, I don?t want to change,???

On its way to reaching $62 million in annual revenue with 65 employees, the company started out in light commercial construction and found its niche in health care, institutional, biosciences and other related markets.

?Change is inherent today; it?s much more rapid, so the employees have to start to develop many more skill sets within their role in the company,? Najem says. ?And the big one is open and honest communication and dialogue. Once the leaders understand what the individuals are thinking, then you have a much better opportunity to discuss those and come up with plans that will help develop those individuals so they can achieve some of their goals and realize the purpose of their contribution to the whole.

?So what happens is an awakening of how you can take everybody to the next level,? Najem says.

?We brought in some experts to help assess the qualities of the leaders and the next generation of leadership and how we could make them fully aware of their strengths and their blind spots and how they could develop as leaders and as high-performance individuals. We spent a lot of time in that process, we invested a lot of energy and we are starting to see the dividends.

?The energy now with the company is at a high level,? he says. ?High performance is not achieved just out of accident. There is a lot of work that goes into being a high-performance or a best of class contractor.?

Here?s how Najem developed a process to awaken employees and key management in a collaborative effect to reach new heights.

Introduce new skill sets

You?ve probably heard it over and over ? engaged employees are key to a company?s success. A positive workplace relationship between employee and employer is critical to unlocking productivity complacency. Once Najem realized that achieving positive relationships starts with an improved communication effort ? which coincidentally is one of the skill sets that managers and employees often need to develop, he had a plan.

?Stress management and critical thinking are the types of skills we started to develop with our employees and their key management over the last five years because when you receive that feedback, then you have to implement things to help develop those skill sets,? Najem says. ?So we instituted a process ? coaching/mentoring ? that starts with the ownership and works all the way through the company.

In this project, there are 23 current leaders and the next generation of leaders who meet in an environment to see what it is like to experience that part of the company culture.

?When you are sitting in a room with 23 out of 65 employees, you start to see the emerging ones,? Najem says. ?But you also get to see that there are people who start to understand how important they are to the whole process and the whole success of the company.

?You may have an estimator who is quite happy being an estimator. But he may take on an outside leadership role in a strategic initiative that comes out of the strategic planning process. We will typically have three to five a year that will emerge as leaders.

The emerging leaders are assigned to those who head a company committee.

?That?s how we move forward with our challenges,? he says. ?With that process, you really start to see who is stepping up, who will do whatever it takes. So we?re trying to develop a culture where everybody?s doing whatever it takes without any excuses. There are no excuses because there are so many resources they can tap to make things happen.

?We want an openness policy, which is so important, and the freedom to say, ?I don?t know that answer. Let me find who within the company can help me with that,?? Najem says. ?That?s the fun part of the business; when you create that type of an environment ? everybody?s helping each other regardless of what their role or their job description is. That kind of creates a lot of fun.?

As the coaching starts to occur, communication starts to develop naturally and organically.

?Then they start communicating with everybody in the field and throughout the rest of the company,? he says. ?The challenge you always have is the home office versus field office and how do you communicate. How do you keep them attuned to what?s happening in the home office? We didn?t want them to feel like they were on an island.?

Many companies practice continuous strategic planning. It?s been a part of Meyer Najem, which celebrates its 25th year this month, and has been more inclusive in the last five years as more efforts have been initiated to engage employees.

?To get people engaged and empowered, you?ve got to also include them in that planning process,? Najem says. ?Then you also have to get people to develop self-awareness of who they are and what they bring to the process. Self-awareness is very critical with engagement and in receiving honest and authentic communication.

?Get them involved, get them to create dialogue where they are giving you their true assessments of the discussion so that their voices are being heard, they are being trusted, that what they say you are listening to and so forth.?

A complacency mindset among a manager or an employee indicates contentment with the status quo. In that situation, you may not push the envelope or expand your boundaries. You will just coast along.

Your goal, however, is not to be happy just coasting, but to build your self-awareness so that you feel a sense of stewardship for the company, a sense of ownership.

?How do you create the next level of leaders to understand what it?s like to be an owner, not of the company but an owner of the project?? Najem asks. ?You start to develop in employees the thinking: ?I?m not just a taskmaster. I am also a great communicator.? ?I?m not just a good project manager but I?m a good leader.?

?Just change the dynamics of how they think about it, how they assess a challenge and then how do they go about getting it,? he says. ?It?s through more of a collaborative effort than ?I?m on the island by myself.? I mean, it?s an everybody?s-in-it-together-type of thing.?

The theme that Najem was hoping for was that employees are all one within the company and that it takes all of us to create success.

?I just think it is so important that people realize how important they are to the whole, and that?s how we?ve organically grown this company ? to get them engaged and empowered,? he says.

Undo complacency

If a company is showing signs of complacency, it?s time to press the ?undo? button. The company probably will have unofficially developed an internal compartmental status and employees have parceled themselves into their own departments or within groups. This situation goes against the grain of teamwork and needs to be rectified.

?What we did was we broke down some walls, we tipped over some silos about how people think and how they compartmentalized themselves,? Najem says.

?I think we achieved getting everybody to think as one and how they fit into one entity, whether it?s a sheet of music or a puzzle, everybody found their place in the puzzle or in the sheet of music. It really helped everybody understand why they are important and why their voice is so critical to hear to develop success.?

At first, there was some skepticism. After all, the apple cart was being tipped over. Najem held sessions with all employees to initially deal with some skepticism, but also some enthusiasm.

?They kind of had this wait-and-see attitude, but what was really validating was that everybody was there,? Najem says. ?From the owners to everybody, I mean everybody was in the room at the same time doing the same things, fully engaged, and fully committed to ensuring that there were good things to happen moving forward.

?I can honestly tell you that there was a lot of trust that came into play that allowed for some very authentic communication.?

And at that point, it is easier than you think to see if you are getting employee buy-in. Look for some subtle clues.

?When you are sitting around in a room with folks, and they start to squirm, you know they have some body language that you get from them, and then if they open up and start talking, and they are committed to participating, that?s probably one of the biggest spots of where you see if somebody is engaged or not,? Najem says.

If employees don?t feel threatened when they express their opinions, it shows trust.

?But leaders have to show up with trust,? he says. ?You?ve got to show up with it because if you don?t, then you won?t get that. You won?t get that shared dialogue.

?You have to start it by communicating what are the intentions and the goals of the meeting. You?ve got to be able to communicate it effectively, and then you?ve got to create an atmosphere that allows that.

?You want to go to a neutral place where people are away from the daily grind so you almost have to condition them into allowing themselves to say, ?I?m taking my hat off, my 8-to-5 hat, I?m coming into a leadership or another role that is going to allow me to be a contributing part to the vision of the company,? he says.

Team-building exercises are often used so employees will start to build trust, and you can mix up the varieties.

?There are all kinds of techniques to do that,? Najem says. ?You can switch from go-kart racing to lighting a fire with flint and rubbing sticks together. We like to have fun. You?ll do team building through that.

?The team building process starts to allow them to start to trust. Then they start to have some dialogue that becomes authentic and less threatening. And so everybody is starting to get more comfortable with each other. You can?t just open up and say, ?OK, this is an open forum. Give me your thoughts.? So it?s been kind of fun watching this develop. Then you really start to see it within the hallways and offices and just the way the people communicate with each other.?

External and internal communications become even more of a greater need when change is occurring and you?ve got to get everybody to hear the same thing. Najem started quarterly company meetings for all employees as a first step. This effort regularly helps employees stay in the loop.

More and more, technology is making it easier to communicate. Companies are regularly developing intranets to get information regarding issues ranging from training to opportunities that exist within the company and with outside of the company. They are also using additional means of staying in touch with each other on the job.

?With the institution of iPads, it?s pretty amazing what you can do,? Najem says. ?iChat, where you can see the person, has become a big thing in the last year.

?Trying to get everybody to stay connected has been a challenge but we are doing it through those types of means,? he says. ?It?s been interesting to see how technology can help you.?

Keep them challenged

With employee engagement, there is no finish line. There?s no point when everyone is as engaged as they possibly can be and there are no new frontiers to explore. The best rule of thumb is that once you feel you have mastered it, you have to start all over.

?You have to continuously keep them challenged,? Najem says. ?What happens if you don?t is that they become complacent, and tend not to be as engaged as you?d want them to be.?

New, creative teambuilding efforts have to continue, as do motivational efforts geared toward a multigenerational workforce, which is becoming more prevalent in companies today. Opportunities to discuss and air concerns should be encouraged.

?Healthy dialogue and debate is relevant to company culture because it creates possibilities,? Najem says. ?When we have healthy dialogue, we have possibilities and people understand the difference, and when someone starts to argue, they get pretty much shut off. We say, ?You were off task. Let?s get back to task. It?s important.?

?What really empowers people to do well is knowing where things lie ? what?s the most important thing ? so that they now have purpose,? he says. ?Having purpose tends to allow them to not think so critically about the tasks. They think bigger. They think about how this is all going to result so that they can have a better work/life balance.?

The Najem file

Born: Indianapolis. I moved to Houston after graduation from college and worked for a co-generator of power and steam. I moved back in 1987 to start in business with my partner Karl Meyer.

Education: Purdue University. I received a degree in building construction management.

What was your first job?

My first job was at the U.S. Postal Service. I was a mail sorter and a dock person. I will remember the job because it was a job I never wanted to do again. Sorting mail was not my cup of tea. But it paid well because it was a federal job. I think I was 15 and I saved enough money to buy my first car. I spent $4,200 for TR-6 Triumph. By the time I turned 16, I had my dream of buying my first sports car.

What was the best business advice you ever received?

I worked in Houston for company called Power Systems Engineering. There are many guys there who were just the best of the best. I remember when I was talking to a couple of them about starting my own business. They said to start a business when you are young because when you get older, it?s tougher to leave the career to start something new. The one thing that I can add to that is that I was told you should learn from someone else?s mistakes and then try not to make them. That was probably the more provocative, so I worked for somebody for seven years before ventured out to do my own thing.

Who do you admire in business?

I admire business leaders who balance their success with family and community. I just know that there are great leaders out there, and many of them are challenged by the daily grind of the business. And when I see individuals including myself that try to balance that, it?s not an easy deal.

What is your definition of business success?

Success comes in all forms. From the great referral letter that you receive for a job well done, to recognizing the employees on the job, to receiving the Crystal Eagle award, which we did, a validation of zero injury from your peers, to the local newspaper voting you a top work place all of the last three years ? those are all validations of success. It?s not one thing. But it?s just a host of things. But what we really try to employ here is we want to exceed our client expectations. We?ve always, always instilled that into our people that client satisfaction is No. 1.

Debate Over Evolution Will Soon Be History, Says Leakey

Growing up very religious in a small town, I really thought that I knew what evolution was, and why it was wrong. It seemed so silly to me that 'scientists' could believe in this conjecture,er 'theory' full of 'missing links'. Clearly it was a conspiracy by godless atheists (where I now seem to comfortably fit in) to drown out the 'Truth'.

Then at age 18 I got the internet and began to discover that I never, in fact, had ever been taught what Evolution really was. I had been taught a fantasy, an imaginary concoction that nobody actually believed in. As we all have seen, Creationists create a straw man simplification of evolutionary theory and then attack the straw man, rather than attacking the real thing.

So I set out with my newly acquired knowledge. Surely, I though, now that I know that we've only been taught a mistaken notion of what evolutionary theory is, I can convince some people. Boy oh boy was I ever wrong. The first responses I got was, quite literally, "how dare you accuse our religion of LYING to us. They wouldn't lie to us". And so forth. I learned a lot about logical fallacies. The straw man. The fallacious appeal to false authority (look, this 'scientist' says evolution is fake, therefore it is). The argument from ridicule ("Man was made from monkeys, what kind of nitwit believes that"). It was a fascinating and revealing time in my life, and the clear intellectual dishonesty I saw compelled me to change my life. Within a couple years I went from being a homophobic creationist to going out to queer parties, not because I was gay, but because I discovered many of my friends were queer, and hadn't told me for obvious reasons.

I am reminded of this Salon article talking about how social conservatives basically assign a lot of emotion and identity to their belief. In the end, you cannot convince people who do not want to challenge their presuppositions and assertions. What will happen in the future, is that we will continue to move on and embrace exciting new advances, technologies, medicines that stem from biology, while those who do not understand it will simply be left behind.

What has Opel got up its sleeve for 2013? | Cars, Motorcycles & The ...

Opel, the popular German automotive subsidiary of the best selling General Motors brand, has a fleet of newcomers poised to take centre stage in 2013.

Neatly divided between cool convertible additions to tried and tested models and a rare few authentic introductions to the Opel stable, the newcomers are likely to strike a chord with diverse segments of the motoring fraternity.

Brand new Opel models

In an effort to complement the existing portfolio of trendy Opel vehicles currently available at leading dealerships of new and used cars ? all of which feature German precision engineering, athletic body architecture and the full bouquet of safety features ? Opel intends to unveil two spanking new models, the diminutive, though certainly not dainty, Opel Mokka and the brand new baby of the pack, the Opel Adam.

Upgrades and additions to existing Opel models

Prototypes of existing model upgrades and additions were recently spotted on the test tracks in Germany, with the spotlight falling firmly on the uber-cool Opel Astra Convertible, resplendent with quintessential soft top and a handful of design enhancements, while an all-new Opel Astra Sedan has been conceived to pair up with the popular Hatchback!

Opel Mokka

Small in stature but packed with plenty of off-road punch, the five-door compact crossover SUV is likely to have fans aplenty. Available in front-wheel and four-wheel variants, the crisply designed vehicle will be available with three engine types ? 1.6 L petrol, 1.4 L turbo petrol and 1.7 L diesel ? all mated with a six-speed manual or automatic transmission. Although only slightly longer than the VW Golf, the Mokka has the capacity to seat five adults in comfort, while plenty of on-board technology and safety features are designed to optimise motoring in and out of the city.

Opel Adam

Notwithstanding the fact the Opel Adam has been carefully tailored to fit in under the Opel Corsa in terms of size, there is very little information on this cute city car other than it will be powered by brand new three and four cylinder engines developed in China. The three-door variant will be officially unveiled at the Paris Motor Show in September this year. If compact, fuel efficient and manoeuvrable is your idea of inner city motoring, why not wait awhile for the all-new Opel Adam?

Sony OnLive partnership: How cloud super-powers could turn the PS3 into the PS4

E3 2012 looks as though it might not be the hardware fest that we?d hoped for. While early rumours hinted at a launch for both the PS4 and Xbox 720, the gossip?s quietened down enough to make both seem unlikely. But maybe we?re looking at it all wrong: maybe we?ve already got the PS4 under our TV sets, and we just need Sony to hand us the keys?

A source?has revealed that the company is inking a deal with ?a leading cloud gaming service,? which is a deal that?ll be unveiled at E3. When you start to connect the dots, this is pretty exciting stuff.

We?re guessing that the deal is either between Sony and OnLive or Sony and Gaikai, although OnLive is the bigger on an international level. Either way, if it goes ahead it?ll mean big things. For a start, Sony will add its raft of titles to the cloud service in question, and it?ll also set the wheels in motion for the future of console gaming.

E3 2012: What to expect

If you?re able to stream your games from elsewhere, the hardware you?ve got under your TV becomes largely irrelevant. Whether Sony?s looking to just integrate another service as a nice add-on, or fully get into cloud gaming on a more serious basis, you could argue that it makes the need for a new console redundant.

Imagine if Sony turned around and announced the ?Sony PS4?, but as a cloud-based machine that anyone could access from their PS3s. Sony would obviously lose out in terms of hardware sales, but at the same time it would be able to offer every PS3 owner in the world a jump up to next-gen gaming without them having to leave their seats.

Stop us if you think this is too far-fetched, but if there?s one case for why Sony would want to bring cloud gaming into its portfolio, it?s surely to do with its next-gen offering? Let us know your thoughts below.

H is not staying at house (separated),, yet he calls and talks to my 23 year old daughter every day..

I know he does this to know what I'm doing, where I am, etc.....

So he texts me tonight and says " I know I said I wouldn't text, but I called Dana on her way to work to see how she was feeling (has been sick),, and I told her " my marriage is over",, and she said "I know"...............No response needed."

So of course my response was " The only thing I'm going to respond with is that it's not right that you are putting her in the middle of this. If you want to know how she is doing,, then ask her and leave it at that, don't talk to her about "our" issues."

So when my daughter called me,, she told me that he actually said " Things aren't getting any better" .. and that's when she said " I know"...

He has a bad habit of changing people's words around,, pizzes me off...

All too familiar with that "game". Only in my case, it's my DS (24, married and new father). DS lives close by, while DD (19) lives with Lieceratops, temporary arrangement hopefully.
Since my disability has been settled, L has been trying, desperately to get the rundown about the figures and such. Is an exercise in futility on his part though. I won't disclose the details to DS for that very resaon. Made it clear to him why I'm not, just to remember "igonrance is bliss" and his dad has a talent for getting things out of people. Therefore L can't get info that DS doesn't have.
I, likewise, have the means to do the same to L. Talk to DD often, but keep convo focused on her, what she's doing, etc. L keeps telling me to keep our business between us, not to involve the kids. But it's evident that HE does NOT practice anything he preaches.

Sounds as if your DD is doing what she oughta. My DS doesn't tell me about those kind of calls, but he tells his wife and eventually I get advised. DS doesn't like being in the middle or possibly upsetting me. Sometimes, I want to just explode at L when I learn these things, but keep quiet as I don't want to further harm DS and DD's fragile relationships with their dad. He's damaging, almost to the brink of destruction, those relationships all by himself. Certainly doesn't need my help.

Teachers paid six-figure sums to walk away from their jobs

More than 160 school staff who were sacked or made redundant in the past year picked up generous payouts.

One Fulham headteacher was given almost ?200,000 for loss of office when his school merged with another.

The investigation shows teachers were paid tens of thousands of pounds to leave school ?by mutual agreement?, and many signed confidentiality clauses.

Emma Boon, campaign director of the Taxpayers? Alliance, said: ?Taxpayers will view these payouts as overly generous packages at a time when schools are searching for savings.?

Figures released under the Freedom of Information Act show Dinesh Ramjee, former head of Henry Compton school in Fulham, was paid ?195,490 to leave after it merged with nearby girls? school Fulham Cross to become Fulham College.

Other payouts include:

  • A headteacher in Lambeth was given ?117,500 after stepping down ?by mutual agreement?.
  • An Enfield head was paid up to ?30,000 after resigning and signing a confidential ?compromise agreement?, which means no further action could be taken against the council.
  • A Bromley teacher was given a ?termination payment? of up to ?22,000.
  • A member of staff at a Greenwich school was awarded ?59,215 after being made redundant.

Ms Boon said: ?Sadly, good headteachers might occasionally have to be made redundant ? and most will be entitled to receive a redundancy payment ? but some of these sums look excessive.

?Details of these arrangements must be published to ensure taxpayers? money is not being abused.?

Mr Ramjee, who stepped down from Henry Compton school in August 2010, has been volunteering with VSO in Gambia since he left his job, after 37 years in education. Union representatives negotiated the settlement.

He said: ?It was a private arrangement between myself and my governors and the local authority.?

A Hammersmith and Fulham council spokeswoman said: ?We now have one executive headteacher, instead of two, which has led to substantial and ongoing savings.?

Senior Scams Proliferate In Victoria, BC - Retirement Homes

Seniors have become a highly targeted group for scams. They?re faculities might be diminished, or possibly, they?re alone.

In Victoria, British Columbia, elderly people have lately become the target of door-to-door scams.

Some of the victims have dementia and are especially prone to scams, including paying inflated prices for work around the house. Then, the work is incomplete.

During the work, credit cards can be stolen with false charges racked up.

Police in Saanich, the county seat of Victoria, say senior scams are growing in the area.

Saanich police spokesman Sgt. Dean Jantzen told Times Colonist: ??We?ve seen this on more than one occasion, where these frauds lead to thefts, and we believe what happens is there is a bit of diversionary tactic and the fraudster enters the home and heads for the purse or wallet and takes the cards.?

Sgt. Jantzen called upon caregivers, family members and victims to come forward with information.

The blueprint of all living beings is stored in their genetic material. In higher organisms this is stored in the well-protected cell nucleus. "Here a kind of copier works around the clock to make copies of the information needed at the time," says first author Jan Peter Siebrasse from the Institute for Physical and Theoretical Chemistry at the University of Bonn. The copies contain the information which the cells need to produce vital enzymes or other cell building materials. These copies consist of messenger RNA which travels on random paths to the membrane of the cell nucleus and from there through the nuclear pores into the cytoplasm which fills out the cells like jello.

Stringent quality control at the pore

The working group has found out that the messenger RNA lingers briefly at the pores in the membrane of the nucleus before it is finally transported out ? presumably for a final "quality control" or simply because it has to adjust in order to leave via the pore exit. The export process lasts in total only a few hundredths of a second to several seconds. "In all likelihood, the process needs much longer for larger, voluminous messenger RNA molecules than for smaller ones," adds Prof. Ulrich Kubitscheck, head of the working group Biophysical Chemistry and senior author of the publication.

Interestingly enough, only about every fourth collision between arriving messenger RNA and the cell nucleus leads to a successful export. Here, two kinds of processes can be distinguished: On the one hand, brief collisions with the nuclear membrane where presumably no pore is hit, and, on the other hand, those transports that are slowly aborted perhaps on account of a deficient quality control.

RNA is packed in a suitcase made of "protein"

The RNA is packed in a type of "suitcase" made of proteins for transporting. "And it is quite a chunk," grins Prof. Kubitscheck. This is why some of his colleagues presume there are helpers on the outside of the cell's nucleus which pull the "suitcase" through the pores, a theory which the professional physicist together with the molecular biologist Jan Peter Siebrasse are currently investigating

Just what exactly happens en route from the copier to the pores has been clarified in recent years among others by Prof. Kubitscheck's working group at the University of Bonn. "Key experiments on this were undertaken by the biologist Dr. Roman Veith, whose doctorate thesis was awarded this year's Dr. Edmund ter Meer Ph.D. thesis prize from the university society," reports Prof. Kubitscheck. For these experiments the messenger RNA was altered so that it glowed when illuminated with a laser beam. This enabled the researchers to trace the path of individual molecules containing copies of the genetic material in living buccal gland cells of a mosquito type with up to 500 pictures per second. A light microscope with a high speed camera made the observation possible.

Researchers constructed special light microscope

Once the transport processes between the "copier" and the cell nuclear membrane were understood, Prof. Kubitscheck and his colleagues turned their attention in recent years to the direct transport process through the nuclear pores. In order to observe this process, they took a number of years to construct a highly sensitive light microscope which works on the basis of target illumination. It creates delicate pictures of living samples and, in the process of taking pictures with high frequency, creates an unusually strong contrast.

Process is of fundamental biological interest

The question of how the messenger RNA enters the cell from the cell nucleus is of fundamental interest in biology, a fact Prof. Thoru Pederson (University of Massachusetts Medical School) underscores in his comment which accompanies the article paper presented by the Bonn-based scientists. In recent years, there have been two publications on this performed by working groups in the USA and Israel. In these studies, however, the messenger RNA has been altered with additives making the molecules at least double their volume. By contrast, the Bonn-based working group modified the messenger RNA in a negligible way, as Prof. Pederson determined.
